In a Market Full of Polished Resumes, Substance Is What Still Stands Out

A candidate asked me recently how they’re supposed to get noticed in this market. AI tools can submit their resume for them in seconds. Some roles pull over a thousand applicants before the week is out. There are more talented professionals out there than there are jobs to put them in. From where they’re sitting, it can feel like the deck is stacked before they’ve even had a chance to speak to anyone. 
Around the same time, a client asked me something that sounds like the opposite question but comes from the same place: why do they need a recruiting agency at all when AI can already do the keyword search, the resume screen, and a first pass at qualifying candidates?
I gave both of them the same answer, because it’s the same truth. What people
on both sides of the table actually want is a human touch. Every resume that crosses my desk in 2026 looks good on paper, and a thousand-applicant stack can make even a great candidate feel invisible. But AI can’t screen for EQ, or tell you how someone actually handled a difficult stakeholder conversation or a set of conflicting priorities under pressure. It can’t tell the difference between a resume that’s full of real substance and one that’s stuffed with keywords to slide past an ATS. What it can’t do is know who you are beyond what’s on the page, and that’s the whole job.
A good recruiter is a matchmaker. We don’t just match keywords to a job description. We know our candidates as people, not just resumes, and we can speak to that with a client directly: not only what someone has done, but who they are, how they think under pressure, and where we see them growing inside a team. We connect the dots that a keyword search never will, and we do it because we’ve actually talked to both sides of the match.
A few things stand out as I talk with candidates and clients right now.
The first is depth over polish. The strongest consultants can go sideways from any line on their resume without missing a beat: what actually broke during a go-live, what they’d do differently on a project that didn’t go as planned, what tradeoff never made it into the project plan but shaped every decision anyway. That kind of specificity can’t be manufactured, and it’s usually obvious within the first few minutes of a real conversation.
The second is honesty about gaps. In a market where it’s easier than ever to stretch a resume toward a job description, the candidates who stand out are often the ones willing to say plainly, “I’ve worked adjacent to that, but not hands-on.” That kind of directness gives clients something far more useful than an inflated match: an accurate picture of what they’re actually getting, and where a short ramp-up might be worth planning for.
The third is judgment under ambiguity. A resume can capture what someone has done. It can’t capture how they’ll handle the moment scope changes mid-project, a system won’t integrate the way the spec promised, or a stakeholder pushes back on the timeline. That’s where experience actually shows up, and it’s exactly what separates a consultant who delivers under pressure from one who only looks good on paper. 
None of this makes AI the villain here. It’s a legitimate tool, and plenty of strong candidates use it well to organize their thinking before an interview. But it does mean a resume alone tells us less than it used to, right at the moment our clients need to trust what they’re seeing more than ever.
So back to that candidate’s question: how do you get noticed in a market like this? The honest answer is that you don’t need to out-compete a thousand applicants
on your own. You need someone in your corner who already knows who you are, not just what your resume says, and who’s willing to put their own credibility behind that when they pick up the phone with a client. That’s the job. We’re matchmakers, dot connectors, and super networkers, and no algorithm is going to replace the part of this work that’s actually about people.
My takeaway? The candidates and consultants who will do well in 2026 aren’t the ones who write the best resume. They’re the ones who have someone who genuinely knows them making the introduction. That’s still true no matter how good everyone’s paperwork looks.
